基于资源保存理论的人-组织匹配对高校青年教师工作满意度的影响研究——工作家庭平衡的中介作用

Research on the Influence of Person-Organization Fit on the Job Satisfaction of Young College Teachers Based on Conservation of Resource Theory——The Mediating Role of Work-Family Balance

  • 摘要: 基于资源保存理论,探讨人-组织匹配三维度(价值观一致性、需求-供给匹配和要求-能力匹配)对高校青年教师工作满意度的影响,以及工作家庭平衡在此路径中的中介作用,并以229名青年教师为研究对象,运用多元回归分析方法对上述关系进行检验,发现:人-组织匹配的三个维度对高校青年教师的工作满意度均有显著正向影响,且需求-供给匹配的影响效应最强,要求-能力匹配影响最弱;三种“匹配”类型均可通过促进工作家庭平衡,提升工作满意度。

     

    Abstract: Based on the conservation of resource theory, this paper explores the impact of the three dimensions(value consistency, demand-supply fit and demand-ability fit) of person-organization fit on the job satisfaction of young college teachers, and the mediating role of work-family balance in this path. Taking 229 young teachers as the research objects, the above relationship is tested by multiple regression analysis. The results show that the three dimensions of person-organization fit all have significant positive effects on the job satisfaction of young college teachers, the demand-supply fit with the strongest effect and the demand-ability fit with the weakest effect; moreover, all three types of "fit" can increase job satisfaction through promoting work-family balance.
